All realservers and the director's VIP need to be on the same subnet. I usually put the VIP on the realservers' public NICs and use arptables_jf to prevent the VIPs from sending/receiving ARP requests for the VIP. One trick you can do lets you put the VIP on the realservers on lo:0, but I've never done it.
